Case Study
Overview
A newly appointed leader inherited a team that included a dysfunctional member. Despite extensive coaching, encouragement, and support, there was no improvement. The situation began to affect overall performance, with poor KPIs being raised at Board level and staff reporting unhelpful management behaviours. The issue could no longer be ignored.
The Challenge

The leader faced a difficult decision. Should they:
- Begin formal capability procedures, while also carrying the underperforming staff member’s workload?
- Ignore the escalating situation and risk further damage to the team and organisation?
Pressure was mounting, and the problem was impacting staff morale as well as organisational results.
The Solution
I worked closely with the leader to evaluate the options. We weighed up the pros and cons of progressing with a capability procedure versus taking alternative action. It became clear that the relationship had broken down beyond repair. Since informal measures had already failed, the most constructive outcome would be an agreed exit from the business.
Together we planned a protected conversation, offering open and honest feedback. The staff member was given the option to explore a settlement agreement, ensuring a fair and dignified exit while avoiding drawn-out capability processes.

- A settlement agreement allowed for a respectful and swift resolution.
- Communication with the employee was managed entirely by me, minimising stress for the leader.
- The leader was able to focus on future planning and supporting the remaining team.
Conclusion

Although the staff member was understandably upset, they accepted that the situation was no longer recoverable. The settlement agreement provided a dignified exit for the individual and allowed the organisation to move forward with minimal disruption.
This case shows that even the most challenging staffing issues can be handled with fairness, efficiency, and compassion.
